Resumo(s): | O objetivo da presente investigação é problematizar a sub-representação de
mulheres em missões de expatriação, atendendo, por um lado, à importância crescente
dos processos de internacionalização das organizações e, por outro, à crescente
problematização do lugar da mulher no mercado de trabalho. Se são teoricamente
valorizados os impactos de uma gestão da diversidade, importa analisar os seus
contornos práticos.
Para dar conta desse objetivo, a nível empírico foi adotada uma metodologia de
caráter qualitativo e exploratório, recorrendo à entrevista semi-diretiva como técnica de
recolha de dados. Através de uma amostra por conveniência e em bola de neve, foram
entrevistadas dez mulheres, sendo que cinco participaram (ou estavam a participar) em
missões de expatriação e as outras cinco participaram em experiências de mobilidade
internacional de curta duração. Procurou-se analisar, especificamente, a influência do
processo de recrutamento e seleção de expatriados na quase exclusividade de homens
expatriados, bem como a influência das culturas dos países de acolhimento (que por
vezes discriminam a mulher autóctone) no hiato entre os números encontrados.
Paralelamente a isso procurou-se analisar as motivações e hesitações das próprias
mulheres relativamente à expatriação.
Da análise de conteúdo realizada concluiu-se que as barreiras familiares são o
fator que mais contribui para a sub-representação de mulheres em missões de
expatriação, uma vez que estas, quando têm filhos pequenos, rejeitam ausentar-se por
um longo período de tempo em função deles, mesmo que isso lhes seja proposto pelas
empresas. O mesmo não acontece quando as mulheres não têm filhos ou estes já têm a
sua própria família. The purpose of this research is to discuss the under representation of women in expatriation missions, considering, on one hand, the growing importance of organizations internationalization and, on the other, the increasing questioning of the role of women in the labour market. If they are theoretically valued the impacts of managing diversity, must examine their practical contours. To manage this objective, empirically was created a methodology with an exploratory and qualitative character, resourcing to a semi-directive interview using data assembling as technique. Through a convenience and snow ball sample, ten women were interviewed, five participated (or were participating) in expatriation missions and the other five participated in international mobility of short duration. It was tried to analyse, specifically, the influence of the recruitment process and selection of expatriates in almost exclusive expatriate men, and the influence of the cultures of the host countries (which sometimes discriminate against indigenous women) in the gap between the found numbers. Parallel to this we tried to analyse the motives and hesitations of women themselves regarding expatriation. From the content analysis carried out, it was concluded that family barriers are the factor that most contributes to the under representation of women in expatriation missions, as these, when they have small children, reject to be absent for a long period of time in their function, even if it is offered to them by companies. This does not apply when women do not have children or they already have their own family. |
