Resumo(s): | A orientação estruturalista, mais tradicional, da Análise de Redes Sociais tem como premissa
que a estrutura (i.e., padrão de relacionamentos) da rede determina o padrão de
comportamento dos atores. Entretanto, as pesquisas mais recentes vêm destacando que o
conteúdo relacional (i.e., a natureza dos laços sociais) é tão importante quanto a estrutura da
rede. Além disso, a maioria das pesquisas neste campo é estática, em virtude das alterações
dos alters (i.e., contatos imediatos do ego) serem ocasionais. Porém, diante de um fenômeno
social de mudança organizacional estrutural planejada, ocorrem disrupturas nas redes
intraorganizacionais, obrigando os atores a reconstruírem seu padrão relacional de forma
abrupta. Esta pesquisa defende a tese de que a desestabilização relacional provocada por uma
mudança planejada na estrutura organizacional altera a disposição, a atitude e o
comportamento dos atores envolvidos no processo de mudança. Dessa forma, buscou-se
avaliar os efeitos em variáveis de diferentes naturezas. Essas variáveis foram as seguintes:
neuroticismo, conexão social intraorganizacional, criatividade e normas de reciprocidade. A
pesquisa foi realizada numa organização do terceiro setor localizada na cidade de Curitiba, no
Estado do Paraná. Uma das áreas corporativas desta organização passou por um processo de
mudança estrutural planejada em 2014. Assim, 3 meses antes de a mudança ocorrer foram
coletados os primeiros dados da pesquisa, e 9 meses depois da mudança foram coletados
novos dados. Dessa forma, a presente pesquisa se configura como longitudinal do tipo painel.
Os dados foram coletados por meio de um survey sociométrico, o qual tinha por objetivo
coletar informações sobre as variáveis disposicionais, atitudinais e comportamentais, bem
como realizar o mapeamento das redes intraorganizacionais de laços instrumentais e de laços
expressivos. Uma das lacunas teóricas encontradas, à qual esta pesquisa se propôs a
preencher, consiste em avançar no nível de análise individual e passar a verificar os dados de
forma relacional. Para isso, optou-se por analisar os dados de modo diádico (i.e., pares de
atores). Como em condições semelhantes os atores têm as mesmas restrições e oportunidades,
era esperado que existissem similaridade disposicional, atitudinal e comportamental para
díades semelhantes. As hipóteses do estudo foram testadas por meio da regressão QAP,
específica para o nível diádico e própria para dados de redes, que frequentemente apresentam
falta de independência das observações. Os resultados revelam que as redes de laços
instrumentais e de laços expressivos foram desestabilizadas em cerca de 70% no período
analisado. De modo geral, o trabalho evidencia um fenômeno, o qual designei ter um caráter
rizomático estrutural relacional. Isso significa que os efeitos da mudança organizacional e da
desestabilização relacional nas variáveis dependentes residem de condições estruturais e
relacionais particulares em relação às características das redes intraorganizacionais. Cada
variável atitudinal e comportamental teve a similaridade do grau de alteração da díade
envolvida na mudança explicada por diferentes parâmetros das redes, ora por uma ou outra
característica estrutural, ora por uma ou outra característica relacional (i.e., conteúdo da
relação). A variável disposicional não teve influência das condições estruturais e relacionais
das redes intraorganizacionais. Por meio de toda esta pesquisa, concluiu-se que a
compreensão de diversas variáveis da área de comportamento organizacional depende da
soma de considerações das dimensões tanto estrutural quanto relacional da Análise de Redes
Sociais. The most traditional structuralist orientation of Social Networking Analysis has the premise that the structure (i.e., pattern of relationships) of the network determines the behaviour pattern of the actors. However, the most recent surveys have highlighted that relational content (i.e., the nature of social ties) is as important as the structure of the network. Moreover, most research in this field is static because of alters changes (i.e., immediate contacts of the ego) are occasional. However, faced with a social phenomenon of structural organizational change planned, disruptions occur in the intraorganizational networks, forcing the actors to reconstruct their relational pattern abruptly. This research advocates the thesis that the relational destabilization caused by a planned change in the organizational structure alters the disposition, the attitude and behaviour of the actors involved in the process of change. In this way, it was sought to evaluate the effects on variables of different natures. These variables were the following: neuroticism, intraorganizational social connection, creativity and norms of reciprocity. The research was conducted in an organization of the third sector located in the city of Curitiba, in the state of Paraná. One of the corporate areas of this organization underwent a structural change process planned in 2014. Thus, 3 months before the change occurred, the first survey data was collected, and 9 months after the change, new data were collected. In this way, this search is configured as longitudinal of the panel type. Data were collected through a sociometric survey, which aimed to collect information on dispositional, attitudinal and behavioral variables, as well as mapping the intraorganizational networks of instrumental ties and expressive ties. One of the theoretical gaps found, to which this research has proposed to fill, consists of advancing the level of individual analysis and to verify the data relationally. For this, chose to analyze the data in a diadic manner (i.e., pairs of actors). As in similar conditions actors have the same constraints and opportunities, it was expected that there would be dispositional, attitudinal, and behavioral similarity for similar dyads. The hypothesis of the study was tested through the QAP regression, specific to the dyadic level and itself for network data, which often exhibit lack of independence of observations. The results reveal that the networks of instrumental ties and expressive ties were destabilized at about 70% in the analyzed period. In general, the work highlights a phenomenon, which I have appointed to have a relational structural rhizomatic character. This means that the effects of organizational change and relational destabilization on the dependent variables reside in particular structural and relational conditions in relation to the characteristics of the intraorganizational networks. Each variable atitudinal and behavioural had the similarity of the degree of alteration of the dyad involved in the change explained by different parameters of the networks, sometimes by one or another structural characteristic, sometimes by one or another relational characteristic (i.e., content of the relationship). The dispositional variable has not influenced the structural and relational conditions of the intraorganizational networks. Through all this research, it was concluded that the understanding of various variables in the area of organizational behaviour depends on the sum of considerations of both structural and relational dimensions of social networking analysis. |
