Liderança, género e motivação no contexto da saúde: um estudo quantitativo

Abstract

A liderança transformacional surge como um processo através do qual os líderes influenciam o desenvolvimento e a transformação dos seus seguidores, ao passo que a motivação procede da palavra latina motivo, que significa a razão básica que influência alguém a adotar um determinado comportamento com um certo objetivo (Acquah et al., 2021; Ng, 2017; Siangchokyoo et al., 2020). Neste trabalho o objetivo principal é analisar a relação entre a liderança transformacional e a motivação dos profissionais de saúde. Para além deste objetivo geral, importa neste trabalho refletir sobre o impacto do género do líder na liderança transformacional, assim como perceber se o género do líder afeta a relação entre a liderança transformacional e a motivação. Para a realização deste estudo, foi distribuído um questionário online através do Google Forms, respondido por 205 profissionais de saúde pertencentes à Unidade Local de Saúde do Alto Minho (ULSAM). Procedeu-se à análise das correlações entre as variáveis, e foram realizadas regressões lineares e os testes de Levene e de Cohen para testar as hipóteses de investigação. Os resultados permitiram concluir que a liderança transformacional tem uma relação positiva e estatisticamente significativa com a motivação no trabalho (B=0,197; p<0,05). Podemos ainda apurar que 24.4% da variação da motivação no trabalho é explicada pela liderança transformacional. Verificou-se, ainda, que o género do líder influência o nível de liderança transformacional percebido, de tal forma que o nível médio de liderança transformacional nos líderes do género feminino é maior do que nos líderes do género masculino. No que concerne ao papel moderador no género do líder na relação entre a liderança transformacional e a motivação no trabalho, o mesmo não foi comprovado, pois os dados indicam que a influência da liderança transformacional sobre a motivação no trabalho é bastante semelhante quando o líder é do género feminino (B=,2026) e quando é do género masculino (B=,1834). Estes resultados são um contributo relevante na área da saúde, pois demonstram que é crucial que as organizações de saúde promovam a formação dos seus líderes, para que estes sejam mais transformacionais.

Transformational leadership emerges as a process through which leaders influence the development and transformation of their followers, while motivation comes from the Latin word motive, which means the basic reason that influences someone to adopt a certain behaviour with a certain objective (Acquah et al., 2021; Ng, 2017; Siangchokyoo et al., 2020). In this work the main objective is to analyse the relationship between transformational leadership and the motivation of health professionals. In addition to this general objective, it is important in this work to reflect on the impact of the leader's gender on transformational leadership, as well as to understand whether the leader's gender affects the relationship between transformational leadership and motivation. To carry out this study, an online questionnaire was distributed through Google Forms, answered by 205 health professionals belonging to the Local Health Unit of Alto Minho (ULSAM). The correlations between the variables were analysed, and linear regressions and Levene's and Cohen's tests were performed to test the research hypotheses. The results allowed us to conclude that transformational leadership has a positive and statistically significant relationship with work motivation (B=0.197; p<0.05). We can also find that 24.4% of the variation in motivation at work is explained by transformational leadership. It was also found that the leader's gender influences the perceived level of transformational leadership, in such a way that the average level of transformational leadership in female leaders is higher than in male leaders. About the moderating role of the leader's gender in the relationship between transformational leadership and motivation at work, the same has not been proven, as the data indicate that the influence of transformational leadership on motivation at work is quite similar when the leader is female (B=.2026) and when male (B=.1834). These results are a relevant contribution in the health area, as they demonstrate that it is crucial for health organizations to promote the training of their leaders, so that they are more transformational.
