dc.description.abstractA presente investigação tem como objetivos compreender como a Inteligência Artificial (IA) influencia a Gestão de Recursos Humanos (GRH), em termos de Recrutamento e Seleção (R&S), a partir da análise das perceções de dois grupos (especialistas de RH e programadores) e analisar as convergências e divergências dos profissionais, relativamente ao uso da IA nas práticas de R&S. O estudo de natureza comparativa, adota uma abordagem qualitativa, sustentada no paradigma interpretativista, com uma abordagem indutiva. Os dados foram recolhidos através de entrevistas semiestruturadas, realizadas a 16 profissionais (8 especialistas de RH e 8 programadores), de empresas de diversos setores (Construção, Tecnologia, Consultoria) e de várias dimensões (pequenas, médias, grandes e multinacionais). Os resultados revelam que a integração da IA no R&S representa uma transformação inevitável e estruturante da GRH, cujos benefícios dependem fortemente de uma utilização ética, regulamentada e equilibrada entre tecnologia e intervenção humana. Como benefícios mais referenciados salientam-se, a eficiência operacional, a otimização do tempo útil dos profissionais e a melhoria da qualidade das decisões. Contudo, emergem, também, preocupações relacionadas com o processo, nomeadamente, a desumanização, o enviesamento, a opacidade algorítmica e a proteção de dados. Para assegurar eficazmente o sucesso de implementação da IA, sobressai uma sinergia, na opinião dos participantes, no que diz respeito à defesa de modelos híbridos de decisão na GRH e à necessidade de uma colaboração interdisciplinar entre os dois grupos, desconstruindo a dicotomia de duas visões profissionais, que embora pareçam diferentes, se complementam, agregando a sofisticação tecnológica (o domínio dos programadores) e a sensibilidade humana (o domínio dos RH). O presente estudo contribui positivamente para uma compreensão mais holística da influência da IA na GRH, mais concretamente no R&S, demonstrando tanto os benefícios organizacionais como os desafios éticos, humanos e técnicos associados à sua implementação, garantindo assim sistemas que sejam simultaneamente eficientes, justos e transparentes.por
dc.description.abstractThis research aims to understand how Artificial Intelligence (AI) influences Human Resource Management (HRM) in terms of Recruitment and Selection (R&S), based on the analysis of the perceptions of two groups (HR specialists and programmers) and to analyse the convergences and divergences of professionals regarding the use of AI in R&S practices. This comparative study adopts a qualitative approach, based on the interpretivist paradigm, with an inductive approach. Data were collected through semi-structured interviews with 16 professionals (8 HR specialists and 8 programmers) from companies in various sectors (Construction, Technology, Consulting) and of various sizes (small, medium, large and multinational). The results reveal that the integration of AI into R&S represents an inevitable and structural transformation of HRM, whose benefits depend heavily on ethical, regulated and balanced use between technology and human intervention. The most frequently cited benefits include operational efficiency, optimisation of the professionals' working time and improved decision-making quality. However, concerns related to the process also emerge, namely, dehumanisation, bias, algorithmic opacity, and data protection. To effectively ensure the successful implementation of AI, a synergy stands out, in the opinion of the participants, regarding the defence of hybrid decision-making models in HRM and the need for interdisciplinary collaboration between the two groups, deconstructing the dichotomy of two professional visions, which, in spite of looking different, complement each other, combining technological sophistication (the domain of programmers) and human sensitivity (the domain of HR). This study contributes positively to a more holistic understanding of the influence of AI on HRM, more specifically on R&S, demonstrating both the organisational benefits and the ethical, human and technical challenges associated with its implementation, thus ensuring systems that are simultaneously efficient, fair and transparent.eng
